AbstractThe general problem addressed by this qualitative multiple case study was the high attrition of online adjunct faculty. The specific problem addressed was a lack of sense of community among online adjunct faculty, which contributes to job dissatisfaction and attrition. The purpose of this study was to identify the essential elements that lead to a sense of community among online adjunct faculty in order to improve job satisfaction and retention. The theoretical frameworks for this study included motivation-hygiene theory and sense of community theory. The population for this study was approximately 75,700 adjunct faculty who teach at least one online course at a regionally or nationally accredited institution of higher education within the United States. Purposive sampling was used to recruit potential participants through online adjunct faculty groups on LinkedIn. A sample size of 10 participants was utilized, which was the point of data saturation. Semi-structured interviews were conducted, and participants took the Sense of Community Index (SCI-2), which was used to triangulate with the interview data. Data from the interviews were coded and organized into categories and themes. Using the constant comparative method, each piece of data was compared to find commonalities and relationships. The findings of this study revealed that online adjunct faculty feel a sense of community when they are included in, invited to, and welcomed within faculty activities; when leaders communicate honestly and frequently about issues and concerns that affect them as faculty members; when they are recognized and appreciated as faculty members; and when they are treated fairly and equally as faculty members. Online adjunct faculty perceived that a sense of community in the remote work environment contributes to job satisfaction and decreases job dissatisfaction by equal and fair treatment of adjunct faculty and building relationships with colleagues and leaders; and contributes to job retention and decreases attrition through the development of trust, commitment, and loyalty among leaders, colleagues, and students. Recommendations for practice include changes that leaders should consider to best support online adjunct faculty. Recommendations for future research focus on sense of community, job satisfaction, and job retention among online adjunct faculty.
