AbstractHow managers develop following their individual assessment is explored, examining links between steps in the development process, and testing several hypotheses about the relationships between environmental characteristics and individual development. A framework proposed by L. W. Hellervik, J. F. Hazucha, and R. J. Schneider (1992) suggests that there are five steps in the change process. These steps were used to formulate some hypotheses about individual change, the role of feedback, and the development of skills. Participants were managers assessed between 1989 and 1992 by an international consulting firm specializing in assessment-based selection and development. In 1994, managers who had been assessed and were still employed by the firm participated in a follow-up to which 421 manager and boss pairs responded. Results were consistent with the development process outlined by Hellervik et al., with particular support for the importance of accurately identifying needs, committing to development objectives, and working on behavior change through development activities. Findings also support the importance of feedback during development, the importance of development planning, and the idea that the number of development activities in which managers participate is positively related to skill development.
