Abstract | A study examined career transitions within organizations. Developed and evaluated during the study was a model that views career transitions as a stress-coping process influenced by work and non-work factors. Data from organizational records, a questionnaire, and performance ratings were collected for 109 managers and professionals in a manufacturing firm and an osteopathic hospital concerning the relationship between career and personal transitions in their lives as well as the strategies they used to cope with any stress caused by these changes. Data supported the model in that individuals experiencing a large number of personal life transitions were more likely to adopt a symptom-coping strategy (as contrasted with a situation-focused strategy) for dealing with job stress during the transition. Data indicated that major career transitions were associated with major transitions in personal life and suggested that a career transition could act as a trigger event for personal life instability. Based on the study, it was proposed that organizations examine the feasibility of career transitions other than promotion as a career management tool and that organizations begin to bear more responsibility for stress management.
