AbstractThe underrepresentation of female leaders in intercollegiate athletics has long been a problem since the implementation of Title IX in 1972. While Title IX was successful in increasing the number of females participating in college sports, it was not as impactful on increasing the number of females leading in college sports. On the contrary, as female sports became increasingly desirable, so did the positions of coaches and administrators for men. As male and female athletic departments merged, women got pushed out of positions of leadership and have found it difficult to reclaim their stake. This qualitative phenomenological study examined the experiences and perceptions of 16 NCAA Division II athletic administrators who could offer insight into the recruiting and hiring practices for athletic administrators and comment on the systems in place that may keep women from attaining leadership roles in intercollegiate athletics. Data was collected through a series of semi-structured interview questions that were developed to spark discussions about recruitment and hiring, qualifications, perceived barriers, mentorship, and gender equality. The findings of the study suggest that things are improving for females in athletic administration. However, the career trajectories of athletic directors play an important role in the advancement of administration careers and women have not yet reached equality in attaining those crucial roles. Findings also suggest that networks are critical in intercollegiate athletics, which still operates largely through connections of the 'good old boy' networks, but more and more mentors, both male and female are making themselves available to guide up-and-coming female athletic administrators. It is critical that female mentors and equality-driven male mentors do everything within their powers to create opportunities for females within their departments to lead.
