AbstractSince the implementation of Title IX, the percentage of women who serve as the head coach of a Division I women's athletic team have fallen from 90% to 43% (Acosta & Carpenter, 2014). While these numbers have declined steadily, there are select coaches who consistently have former players and assistant coaches ascend into the coaching ranks; leading to the research question: What practices are in use by leading NCAA Division I female head coaches to mentor their staff members and student-athletes into future generations of successful female coaches? The purpose of this study was to research female NCAA Division I head coaches who have had noteworthy success mentoring both their former student-athletes and assistant coaches in ways that have provided an opportunity for professional growth and success in NCAA Division I athletics. This phenomenological qualitative research study included three Division I head coaches and eight members of their coaching trees. A series of interviews were used to determine the mentorship methods being used to contribute to protege career entry and persistence. This research is building on previous findings stating that same-sex mentorship is vital for the career advancement of women, particularly in developing self-efficacy (Lent, Brown, & Hackett, 2002) and the belief that development of psychosocial skills is paramount to a woman's professional advancement (Avery, Tonidandel, & Phillips, 2007). The major findings of this study include the intentional development of relationships by the mentors with their player's and assistant coach's that lead to the identification of a coaching v career path, building of self-efficacy, and long-term mentoring through the profession, not just into it. Females who are employed in a male dominated workplace face different barriers than males. No matter the experience of a male coach, they cannot anticipate the unique plight a female coach in collegiate athletics will encounter. Through same sex mentorship, an aspiring female coach will learn how to anticipate barriers and threats that are often attributed to gender differences and move through those as they persist in the profession. It is after this process that we could potentially see better representation of females in collegiate athletics.
